The Apprentice Task 1 - Reading between the lines

First topic message reminder :
It is preseason and the new rich owners of Reading have decided that Brian McDermott is not the man to take the club forward, and your team have been recruited to oversee the plans that will ultimately see them stay up in the Premier League.
You will find a suitable new manager and have been given £20m for buying players to achieve this target. The cost of player purchases will be those on http://www.transfermarkt.co.uk plus 20%. You can raise further funds through players sales – the price you will receive will be http://www.transfermarkt.co.uk less 20%. Loaning in a player will cost 20% of their TM value. A player who is not contracted, will be free to join you at no cost.
You will present your new manager and squad list (with details on all ins and outs), plus any other innovative ideas you have that will help the quest of staying up. This should be posted on this page no later than midday on Tuesday 17th July.
You will be judged on which team makes the best, most innovative and most realistic choices to keep Reading up.

You don't release, but you can sell. The amount received is value on TM less 20%

It is 20% less than their value so for every £1m they are worth, you get £800k.
I.e. selling equals 80% of TM value, buying equals 120% of TM value.
That is your limits so if you want to sell them for 50% then you can.

How we took on the Task: We decided to take on the task of keeping Reading up by improving the squad they already had, and not overhauling too much, like Norwich and Swansea did the season before. We looked to bring in a mixture of Premier League experienced players, along with some more youthful players. We also looked to take advantage of the free transfer and loan markets, as these offered us good opportunities to pick up quality talent. We started off by gathering all the knowledge we had on Reading and garnering views from Reading fans. From this we learned that Reading played a high tempo 4-4-2 last season, where width was key. We decided that we would use this formation for home games, where we could employ it well. However we decided that this may not work as well away, so we decided that we needed to employ a 4-4-1-1/4-5-1 formation away from home. Next we gathered our original 25 man squad:

Next on our agenda was picking a manager. We drew up a shortlist of suitable candidates and decided to choose this man for the following reasons
Manager: Alan Curbishley
After we had chosen our manager and original starting 25 man squad we looked into who we needed and didn't need. This is a list of the players we decided to release.
Transfers Out:
We decided to release these players because we felt they were not needed in our squad, and could be improved on. This also gave us more money to spend when bringing in players.
As stated earlier we looked to bring in players who had Premier League experience, but also that were realistically available to Reading. Here are the players we decided to bring in with reasons:

After all of this wheeling and dealing we were left with a budget of £4.48M. We decided to leave ourselves with some spare money, in case we needed to make extra signings in the January Transfer Window.
Now we had finished all of our transfers we had our final 25 man squad. We know we need a 25 man squad to comply with Premier League Regulations.

Now we also decided you needed more than just a bunch of players to stay up. You also needed little things to be right, to aid you in your quest to stay up. So we came up with some ideas, to help us stay up.

- Alan Curbishley is our recommendation to be appointed manager of Reading FC. We feel that Alan has all the attributes required to lead Reading firstly to safety in his first season, and secondly to build on the foundations we intend to lay.
In his career to date he has shown that he is more than capable of steering a Premiership team away from relegation, with Charlton and then with West Ham in 2007-08. The second feat was particularly relevant to our decision as it shows he is able to come in at very short notice and imprint his style and managerial abilities on a team – coming in to West Ham with them near the foot of the table and steering them to safety with room to spare.
Additionally he is used to working with sides with relatively limited budgets, and Reading will be able to afford him a slightly healthier transfer budget than that. His transfer record is not something of concern, as we believe he has always bought sensibly and there are no high profile flops on his record.
His style of play will fit well with Reading, and with the squad we have. Whilst it isn’t tiki-taka, neither is it a long ball or particularly physical game. We have players that he will be more than able to utilise in either a 4-4-2 system or a 4-5-1, both of which are favoured formations for him.
We believe we have a squad capable of attaining safety in the Premiership and with a manager as experienced as Curbishley we are confident our minimum aim is achievable and that we can even break into the mid-table pack.

- CAM - Yossi Benayoun - Loan for 800K
Quality CAM, able to play along the midfield or as a second striker. This gives our team more bodies in midfield against tougher opposition. Needs playing time to show his worth for Chelsea, so would be happy for a season long loan. Chelsea have already loaned him out last season, and would want to get at least half of his wages off their books. West Ham are in the hunt, so we need to get ahead of our rivals
ST - Fraizer Campbell - £3.8M (TM Value of £3.1M)
Young, hungry CF, with a history of scoring PL goals and is a fitter version of Jason Roberts. Would be the perfect foil for Pogrebnyak who can hold it up for Campbell to latch onto. Sunderland may very well go for other strikers so would be looking to offload Campbell. Would give our team the goals needed to stay up.
CB - Carlos Bocanegra - Free transfer
Dependable, strong CB who can also cover as LB. United States captain with over 100 caps to his name. Would want a move away from Rangers due to the problems the team are having. Would provide competition and quality cover for our existing CB's. Would cost us nothing but the wages.
CM - Lee McCulloch - Free transfer
A CM that plays in a deep lying playmaker position. Able to win the ball and release quickly. Would work well in tandem with Reo-Coker. Also able to cover the CB's in times of need. Like Bocanegra, would relish a return to the PL and would cost us nothing. Very experienced player, who may go on for a coaching role at our club.
LB - Ryan Taylor - £4.8M (TM Value of £4M)
Versatile LB that can also play RB and RM. Had a strong season for NUFC, but they are likely to bring in two more FB's which may harm his first team chances. Known for being a dead ball specialist, which brings something else to our team. Tremendous value for an established PL player now entering the prime of his career.
GK - Marcus Hahnemann - Free transfer
A former long-time Reading player, Hahnemann is a natural choice to come back to the club and join our other goalkeepers. With his experience, even if he doesn't contribute on the field, he will be a valuable asset in the dressing room and helping out our other keepers.
RB - Kyle Naughton - £4.2M - (TM Value of £3.5M)
With a full season of Premier League experience under his belt we think Kyle can come in and become our first choice at right back. With the emergence of Kyle Walker at Spurs we think it's a very feasible deal.
CB - Adrian Mariappa - £2.2M - (TM Value of £1.8M)
Linked with a string of Premier League teams and highly rated, we would be able to offer a starting berth as well as relative geographical closeness. He is already an international calibre centre back and particularly good value for the initial cost.
RM - Matt Phillips - £2.7M - (TM Value of £2.2M)
Has had past Premier League experience and followed up with another excellent season in the Championship where he began to add goals to his game. An out and out winger who would slot in on the right, we think he'd be interested in a top flight return.
CM - Nigel Reo Coker - Free transfer
For a free transfer you don't find very many Premier League caliber midfielders. Reo Coker has been in the top flight for a long time, and has also experienced promotion and will be able to help the squad with what is to come. Still young and full of energy we think he will make our midfield greatly competitive.
After all of this wheeling and dealing we were left with a budget of £4.48M. We decided to leave ourselves with some spare money, in case we needed to make extra signings in the January Transfer Window.
Now we had finished all of our transfers we had our final 25 man squad. We know we need a 25 man squad to comply with Premier League Regulations.

Now we also decided you needed more than just a bunch of players to stay up. You also needed little things to be right, to aid you in your quest to stay up. So we came up with some ideas, to help us stay up.
Innovative ideas:

- We all know that transfers, big names and the manager make a massive change to a Football club team. We are focusing on other techniques and styles that may not be as known but also make a contribution to a teams success and can be the difference between winning and losing. The first thing we will be looking at is team bonding.
Before the season starts we would take the team out on a couple of team building exercises such as Go Karting and Paint Balling. We feel this would help the new players settle in at the club quicker and bring the other players together before the big season. Team spirit can make or break a team and activities such as this can would be a benefit to a club who are fighting against relegation and will have us vs them mentality.
We have always believed that the fans can act as a 12th man, when a team needs a boost the fans can give that, Stoke are a perfect example. We want thier to be a closer relationship between fans and players which is lacking in the modern game. During pre season we would have an open training session where fans can come and watch the players train, after training the players would interact with players, signing shirts, photos this would build a good rapport between the fans and players. We would introduce free coaches to away games for fans, more fans to support us at games which can really lift a team.
We've noticed that during mid season some of the smaller teams tend to get tired and struggle which can lead to them losing matches and even their status in the top tier. So during that period we would take the team away for a few days to recharge their battery's, like the coast of England or France somewhere close. This can help the players focus on the task on hand and regroup for the second half of the season.
Arsene Wenger is someone who we highly rate and what he has brought to our country is remarkable, he is a forward thinking man bringing in new methods and techniques. We want to follow that lead and look at the mental aspect of Football, bringing in an expert in Physcology if the players need to talk to someone when they are feeling low in confidence and don't feel comfortable taking to the manager or others. This can help players who are lacking in confidence or going through a poor patch, it's not always physically most of this is because of the mind and we want our players to conquer this fear.
Always the best for our players, small things such as travelling to far places we think travelling in a plane would benefit them, separate rooms for players in hotels so they can have their own space. The right food for them if we travel for a while,small things such as this can keep a player happy and thats what we want happy players play good. We learnt this from reading on Sir Alex the small details are lead to the big things.
We also have decided on our starting elevens. We decided we needed two different formations. One for home games, and one for away games. This would increase our chances of picking up points, every game we play.

PRE-SEASON GAMES
We will go to Asia, as we are looking to sign a major Asian star to try and increase our fanbase there and improving our income. This would also be a great chance to get some game time in to improve our fitness.
We would also like to host a pre-season competition over a weekend, similar to the Audi Cup or the Emirates Cup. We would invite three teams over for a group stage competition, with a final being held between the teams finishing in the top two. The teams would be from across Europe, in the lower parts of the French, German and Spanish leagues of a similar standard to us. We could sell tickets and expect this event to be very popular.

TRAINING SCHEDULES
There are three main stages to our training schedule:
1) We will start the players on a light training schedule for the first few weeks. We don't want any of our players to get burned out or injured immediately. They should should make sure that they are running to get back into shape, and can work on muscles which are useful for football, doing excercises such as press ups, abdominals and squats.

2) After the first few weeks, we should move onto playing small sided games and slowly build up to more intensity. Once a week we want the players to play in a 60 minute-8 a side game.
3) Move into the regular season training regime. We will have all sorts of drills, including passing, tackling, small 3v3 games. What is crucial is that we continue to work on the player's fitness. To play in the top league we have to be at the top of our game, and the players should be able to run 6km within 90 minutes minimum.
We will split the team up for some of the week into goalkeepers, defenders, midfielders and attackers. We want the players to then focus on the attributes they need.
SQUAD BONDING
We will make sure we sign the players as early as possible to ensure that the squad have longer to gel together.
All of the players who were involved at EURO 2012, including (EDIT DEPENDING WHO WE SIGN) should be given some time off to begin with, and should start the pre-season slightly later, to ensure that they have sufficient recovery time.
All of the players should get the basics right, make sure that they eat together, stay together throughout the week. We will have a games room, where players can relax together and play pool, table football etc. as we want a good morale within the squad.
TICKET POLICY
We should have three stages of games, similar to the current policy.
- Gold - £40 adults, £20 children
- Silver - £30 adults, £15 children
- Bronze - £20 adults, £10 children

We expect to sell to sell at least 13,000 Season Tickets we may be able to release more if there is demand for it
We would offer some free tickets for the bronze category games, and a student special for any bronze games where they can get tickets for £10, which would get the students from all over the country to support the club.
We would keep the current loyalty points scheme, where for everything bought points are earned. These can be converted into free tickets, shirts and other merchandise.

The reason behind the Genk link up is to gain work permits for potential signings
Stadium
We have the potential to upgrade and expand the stadium if we can stay in the league we can raise the capacity up to over 40,000 raising more money for the club. If we were rejected to expand the stadium we could move to a stadium built at Spencer's wood just off the M4/A33 it would have a capacity of 45,000 and would cost around 175m to build

2) Was he a good project manager?
3) You have released players for free - what is the benefit of that? Could we not keep them outside of our 25 man squad?
4) We have released McLeary when we have only just signed him - should we not give him a chance to prove himself?
5) Why would Benayoun join Reading given his previous clubs and his history with West Ham?

1. I was.
2. Not my place to comment as I am project manager.
3. The players we released for free we felt were never going to be of a good enough standard to play for Reading, in any competitions. Also if they weren't playing and were outside the 25 man squad, they are taking up valuable space in the wage budget.
4. We believe the old regime made a mistake in bringing in McLeary. We believed he was never Premier League standard, and we have bought in players in that position who are quite frankly better and have more potential.
5. Benayoun would join Reading based on being surplus to requirements at Chelsea, and on the fact we play a style of football that suits him, and West Ham don't. Also he is guaranteed first team football here.
